Abstract

Tematem dysertacji jest rola różnorodności i inkluzji w procesie kreowania zaangażowania pracowników. Celem pracy jest zbadanie wpływu różnorodności i inkluzji na zaangażowanie pracowników oraz identyfikacja stosowanych praktyk i narzędzi z zakresu zarządzania różnorodnością i inkluzją w sektorze nowoczesnych usług biznesowych w Polsce. W pierwszej części pracy, na podstawie przeglądu literatury, uporządkowano definicje i koncepcje dotyczące zaangażowania pracowników, różnorodności i inkluzji oraz przeanalizowano wpływ praktyk z zakresu różnorodności i inkluzji na zaangażowanie pracowników, potwierdzając występowanie luki badawczej w tym obszarze. W drugiej, empirycznej części pracy opisano przeprowadzone badania w modelu mieszanym: wywiady z ekspertami ds. różnorodności i inkluzji oraz sondaż diagnostyczny wśród pracowników z sektora nowoczesnych usług biznesowych w Polsce. Wyniki analizy, przeprowadzonej z wykorzystaniem metod równań strukturalnych PLS-SEM, wskazują na pozytywny, bezpośredni i pośredni wpływ klimatu inkluzji na zaangażowanie pracowników. Dodatkowo, analiza moderacji dostarcza dodatkowych wniosków, które pomagają lepiej zrozumieć różnice w percepcji pracowników względem działań na rzecz różnorodności i inkluzji. Wnioski i rekomendacje opracowano na poziomie strategicznym, taktycznym i operacyjnym.


The topic of this dissertation is the role of diversity and inclusion in fostering employee engagement. The purpose of this study is to examine the impact of diversity and inclusion on employee engagement and to identify the diversity and inclusion management practices and tools used in the business services sector in Poland. The first part of the dissertation, based on a literature review, systemizes key definitions and concepts related to employee engagement, diversity, and inclusion. It also analyzes the impact of diversity and inclusion practices on employee engagement, confirming the existence of a research gap in this area. The second, empirical part describes research conducted using a mixed-methods approach, including interviews with diversity and inclusion experts and a diagnostic survey of employees in Poland's business services sector. The results of the analysis, conducted using PLS-SEM structural equation modeling, indicate a positive direct and indirect impact of the inclusive climate on employee engagement. Additionally, moderation analysis provides further insights that help to understand better the differences in employee perceptions of diversity and inclusion efforts. Conclusions and recommendations are presented at the strategic, tactical, and operational levels.
